The 100-day plan has become a standard feature of PE deal execution. But the talent implications of that plan — who needs to be in place, who needs to be developed, and who needs to be replaced — are rarely worked through with the same rigour as the operational priorities. This is a significant missed opportunity, because the talent decisions made in the first 100 days often determine whether the operational priorities are achievable at all.
The most common failure mode is treating talent as a parallel workstream rather than an integrated one. The operational plan identifies a need to restructure the commercial function, but the assessment of whether the current Commercial Director can lead that restructuring is deferred. The financial plan assumes a step-change in management information quality, but the question of whether the existing finance team can deliver it is not addressed until the first quarterly board meeting reveals that it cannot.
The sponsors who avoid this failure mode share a common practice: they map the talent requirements of the 100-day plan explicitly, identifying the roles that are critical to execution, assessing the current incumbents against those requirements, and making early decisions about where to invest in development and where to move quickly on replacement.
This does not mean replacing people for the sake of it. In many cases, the assessment reveals that the existing team is well-placed to execute the plan with the right support and structure. But it does mean making those assessments deliberately, with a clear framework, rather than discovering the gaps through missed milestones.
